What would make them stay?"},"content":{"rendered":"<p><strong>3 million:<\/strong> the number of results you\u2019ll get searching for the term \u201cemployee retention\u201d.<\/p>\n<p>Read some of those 3 million blog posts, news articles and surveys, and you\u2019ll notice a pattern. They\u2019re all about why people quit their jobs, the cost of employee turnover (spoiler alert: it\u2019s you-better-keep-your-current-employees-happy high), and employee retention strategies.<\/p>\n<p><strong>Manager retention in specific, though, doesn\u2019t get nearly as much attention.<\/strong><\/p>\n<p>We wanted to change that. So, we teamed up with <a href=\"https:\/\/www.extension.harvard.edu\/faculty-directory\/ashley-prisant\" target=\"_blank\" rel=\"noopener\">Dr. Ashley Prisant<\/a>, instructor of leadership, business, and human resources classes at Harvard Extension School, Harvard University. Dr. Prisant has an extensive background in human resources, she is the author of <em>\u201c<a href=\"https:\/\/www.amazon.com\/Beyond-Job-Description-Ashley-Lesko\/dp\/1586445170\" target=\"_blank\" rel=\"noopener\">Go Beyond the Job Description<\/a>,\u201d<\/em> which explores ways for leaders and individuals to do more in their current jobs, and leads <a href=\"https:\/\/squarepegsolutions.org\/\" target=\"_blank\" rel=\"noopener\">Square Peg Solutions<\/a>, which is focused on optimizing leaders&#8217; impact on organizations, among others.<\/p>\n<h2><strong id=\"TalentLMS_s_survey_on_why_managers_leave_their_jobs\">TalentLMS\u2019s survey on why managers leave their jobs<\/strong><\/h2>\n<p>To explore why managers quit, we surveyed 500 managers, with a maximum of ten years of experience in that position, working in the US. The survey was conducted online between October 2-9, 2019.<\/p>\n<p>The respondents are 25 and older, and they&#8217;ve been holding a supervisory position for more than a year in the same company.<\/p>\n<p><strong>Now that we know who our respondents are, here is what we\u2019ll cover:<\/strong><\/p>\n<ul>\n<li><a href=\"#Retention_of_managers_Why_do_managers_stay_at_their_companies\">The reasons managers stay at their current companies<\/a><\/li>\n<li><a href=\"#Workplace_fairy_godmothers_Who_is_taking_care_of_managers\">Who is taking care of managers at work?<\/a><\/li>\n<li><a href=\"#Manager_retention_Experienced_managers_are_more_likely_to_leave_their_jobs\">How and when do companies look after their managers?<\/a><\/li>\n<li><a href=\"#Managerial_buh_byes_Why_do_managers_leave_their_jobs\">The reasons managers leave their jobs for other opportunities<\/a><\/li>\n<li><a href=\"#Making_a_manager_Training_on_managerial_skills\">Training on management and leadership skills<\/a><\/li>\n<li><a href=\"#Uh_oh_A_list_of_managerial_complaints\">Common managerial complaints<\/a><\/li>\n<li><a href=\"#Conclusion_Looking_for_strategies_to_reduce_manager_turnover_Focus_on_building_a_workplace_they_ll_love\">How to start building your manager retention strategy<\/a><\/li>\n<\/ul>\n<h2><strong id=\"Retention_of_managers_Why_do_managers_stay_at_their_companies\">Retention of managers: Why do managers stay at their companies?<\/strong><\/h2>\n<p>It\u2019s a harsh economy we live in. The majority of our respondents (7 in 10) say they feel undervalued and underpaid. So, what are the reasons they stay at their current company?<\/p>\n<p>In a multiple-selection question, <strong><span style=\"background-color: #f0f0f1;\">61% of managers say that the number one reason they stay is that they work well with the people they manage<\/span><\/strong>. <em>\u201cHaving freedom and authority to make decisions\u201d<\/em> and <em>\u201cthe right amount of work-life balance\u201d<\/em> were the second and third most popular answers, respectively.<\/p>\n<div class=\"infogram-embed\" data-id=\"4685d69a-b9c2-4368-93f3-da2b31ba0af3\" data-type=\"interactive\" data-title=\"Managers - Graph 2\"><\/div>\n<p><script>!function(e,i,n,s){var t=\"InfogramEmbeds\",d=e.getElementsByTagName(\"script\")[0];if(window[t]&&window[t].initialized)window[t].process&&window[t].process();else if(!e.getElementById(n)){var o=e.createElement(\"script\");o.async=1,o.id=n,o.src=\"https:\/\/e.infogram.com\/js\/dist\/embed-loader-min.js\",d.parentNode.insertBefore(o,d)}}(document,0,\"infogram-async\");<\/script><\/p>\n<p>As the answer to why they stay at their current company shows, managers care a lot about human relationships in the workplace \u2014 both with the team they manage and with their own managers.<\/p>\n<p>But by taking a look at the graph above, we can see that they\u2019re not just looking for a workplace that supports teamwork and work-life balance. They\u2019re looking for a work environment they can contribute to, and they want to make decisions about the direction the company is heading towards.<\/p>\n<h2><strong id=\"Workplace_fairy_godmothers_Who_is_taking_care_of_managers\">Workplace fairy godmothers: Who is taking care of managers?<\/strong><\/h2>\n<p>An office is no wonderland, and problems can\u2019t magically disappear. A manager who has talent retention in mind works as a safety net for any employee who might encounter any type of issue. But who catches managers when <em>they<\/em> fall?<\/p>\n<p>When asked about their go-to person at work, <strong><span style=\"background-color: #f0f0f1;\">36% said that their managers are the ones they turn to when they need some kind of help at work.<\/span><\/strong> In second and third place are the answers \u201cturning to a co-worker who\u2019s also a friend\u201d (26%) and \u201ca team member\u201d (20%).<\/p>\n<p>So, the answer to the question \u201cwho is taking care of managers\u201d might be quite straightforward: the majority says it\u2019s their managers.<\/p>\n<p><strong>Our academic partner, Dr. Prisant, raises an important point here:<\/strong> <em>\u201cShould others be taking care of managers? Are they doing enough to take care of themselves? A lot of people say \u2018my senior people don\u2019t support me\u2019 \u2013 but they do nothing to improve their own world.\u201d<\/em><\/p>\n<div class=\"infogram-embed\" data-id=\"e09b4afd-a753-409b-a436-36aa1a508532\" data-type=\"interactive\" data-title=\"Manager Retention Survey - Graph 2\"><\/div>\n<p><script>!function(e,i,n,s){var t=\"InfogramEmbeds\",d=e.getElementsByTagName(\"script\")[0];if(window[t]&&window[t].initialized)window[t].process&&window[t].process();else if(!e.getElementById(n)){var o=e.createElement(\"script\");o.async=1,o.id=n,o.src=\"https:\/\/e.infogram.com\/js\/dist\/embed-loader-min.js\",d.parentNode.insertBefore(o,d)}}(document,0,\"infogram-async\");<\/script><\/p>\n<p>Aside from who plays the role of the safety net, one of the main concerns managers have is, of course, feedback. And since managers are looking for a healthy environment within the direct team, they\u2019re not looking for feedback from their managers only.<\/p>\n<p><strong><span style=\"background-color: #f0f0f1;\">Twenty-nine percent of respondents say that, when they want feedback about their performance, they ask a coworker who\u2019s also a friend, while another 18% ask one of their team members.<\/span><\/strong><\/p>\n<p>For the record, 7% of respondents say they have no one to rely on at work. The next section is all about them.<\/p>\n<h2><strong>Loners: The isolated managers<\/strong><\/h2>\n<p>By examining this 7% of managers who have no one to talk to at work, we found out that 73% of them are thinking of leaving their company in the next year.<\/p>\n<p><strong>Additionally:<\/strong><\/p>\n<ul>\n<li>Only <strong>22%<\/strong> of those have no one to rely on at work feel like their company takes more care of them now that they\u2019re managers. But \u201cmore care\u201d in the business world isn\u2019t necessarily someone to rely on &#8211; it can be translated into more money and benefits.<\/li>\n<li><strong>51%<\/strong> say they felt happier before they became managers.<\/li>\n<li><strong>62%<\/strong> say that this isolation began after they got promoted.<\/li>\n<\/ul>\n<h2><strong id=\"Manager_retention_Experienced_managers_are_more_likely_to_leave_their_jobs\">Manager retention: Experienced managers are more likely to leave their jobs<\/strong><\/h2>\n<p>We asked our respondents whether they felt that their company started taking more care of them after they became managers. Forty-six percent said yes.<\/p>\n<p>It\u2019s worth noting that about 44% of those who said that their company cares more for them now, have less than 3 years of managerial experience.<\/p>\n<p>On the other hand, <strong><span style=\"background-color: #f0f0f1;\">74% of the managers who said that their company takes less care of them now, have been managers for more than 3 years.<\/span><\/strong><\/p>\n<p>So, that raises the question: do companies stop caring about managers after they are onboarded and introduced to their new position? As a result, experienced managers might often feel like the vital assets that no one notices.<\/p>\n<p>Without this being the focal point of this survey or having to do with HR employee retention, there\u2019s something that we noticed right off the bat. Managers with an experience of 3 years or less, showed an overall feeling of excitement due to the support they receive from their company \u2014 especially when compared to how experienced managers feel.<\/p>\n<p>In consequence, <strong>only 37% of those who are thinking of leaving their current company are new managers<\/strong> (3 years of experience or less). On the other hand, <strong>a 52% that is exploring other opportunities consists of managers with an experience greater than 5 years.<\/strong><\/p>\n<p><strong><span style=\"background-color: #f0f0f1;\">And as for all managers in general? But this was about why they\u2019re staying.<\/p>\n<p>What are the reasons why people in managerial positions leave their jobs? All we had to do was ask those who\u2019re thinking of quitting in the next year. It\u2019s also about how much they\u2019re allowed to shape it. No employee wants to feel like an order executor &#8212; and this is one of the main reasons why high performers quit. <strong>Same goes for managers.<\/strong><\/p>\n<p>Managers want to contribute to a working environment where they can take action. As a matter of fact, many said that a shift in the culture of the company they work at would be enough to make them stay.<\/p>\n<hr \/>\n<p><img loading=\"lazy\" decoding=\"async\" class=\"alignnone size-full wp-image-14075\" src=\"https:\/\/www.talentlms.com\/blog\/wp-content\/uploads\/2019\/10\/Manager-Retention-Survey-Quote-02.png\" alt=\"TalentLMS Manager Retention Survey: Managers want more focus on employees and less on money\" width=\"957\" height=\"325\" srcset=\"https:\/\/www.talentlms.com\/blog\/wp-content\/uploads\/2019\/10\/Manager-Retention-Survey-Quote-02.png 957w, https:\/\/www.talentlms.com\/blog\/wp-content\/uploads\/2019\/10\/Manager-Retention-Survey-Quote-02-300x102.png 300w, https:\/\/www.talentlms.com\/blog\/wp-content\/uploads\/2019\/10\/Manager-Retention-Survey-Quote-02-768x261.png 768w, https:\/\/www.talentlms.com\/blog\/wp-content\/uploads\/2019\/10\/Manager-Retention-Survey-Quote-02-810x275.png 810w\" sizes=\"auto, (max-width: 957px) 100vw, 957px\" \/><\/p>\n<hr \/>\n<p><img loading=\"lazy\" decoding=\"async\" class=\"alignnone size-full wp-image-14080\" src=\"https:\/\/www.talentlms.com\/blog\/wp-content\/uploads\/2019\/10\/Manager-Retention-Survey-Quote-03.png\" alt=\"TalentLMS Manager Retention Survey: Managers want a better company culture and strategic thinking\" width=\"957\" height=\"325\" srcset=\"https:\/\/www.talentlms.com\/blog\/wp-content\/uploads\/2019\/10\/Manager-Retention-Survey-Quote-03.png 957w, https:\/\/www.talentlms.com\/blog\/wp-content\/uploads\/2019\/10\/Manager-Retention-Survey-Quote-03-300x102.png 300w, https:\/\/www.talentlms.com\/blog\/wp-content\/uploads\/2019\/10\/Manager-Retention-Survey-Quote-03-768x261.png 768w, https:\/\/www.talentlms.com\/blog\/wp-content\/uploads\/2019\/10\/Manager-Retention-Survey-Quote-03-810x275.png 810w\" sizes=\"auto, (max-width: 957px) 100vw, 957px\" \/><\/p>\n<hr \/>\n<p>The examples above show that managers might be looking for a company with a good culture, which doesn\u2019t only make people happy, but also allows them to work in a more productive way. <strong>They want a balanced, inclusive environment with the purpose of boosting the overall business performance.<\/strong> What\u2019s more, they want a productive environment they will be able to play a part in.<\/p>\n<p>By organizing all the open-ended questions by recurring themes, these are the top factors (besides low pay) that drive managers away:<\/p>\n<ol>\n<li><strong>An unhealthy working environment<\/strong><\/li>\n<li><strong>Not being part of decision-making processes<\/strong><\/li>\n<li><strong>Not enough training and development opportunities<\/strong><\/li>\n<\/ol>\n<p>About training, specifically, 92% of managers find it important, and 41% have received training specific to their role over the past month.<\/p>\n<p>And speaking of training&#8230;<\/p>\n<h2><strong id=\"Making_a_manager_Training_on_managerial_skills\">Making a manager: Training on managerial skills<\/strong><\/h2>\n<p>Training and employee retention tend to go hand in hand, but something\u2019s going on with <a href=\"https:\/\/www.talentlms.com\/blog\/lessons-leadership-skills-superheroes\/\">leadership skills training<\/a>. <strong>Long story short, it isn\u2019t offered to the extent it should be.<\/strong><\/p>\n<p>When asked about training on management skills, 7% said they had received it before they became managers, while another 21% got leadership training after their promotion.<\/p>\n<p>The good news is that 47% of managers were trained on managerial skills both before and after they started managing people.<\/p>\n<p><strong><span style=\"background-color: #f0f0f1;\">The bad news is that 1 in 4 managers never received any management training at all.<\/span><\/strong><\/p>\n<div class=\"infogram-embed\" data-id=\"86d8d76b-8fbb-4b7c-9dda-7966aec41f03\" data-type=\"interactive\" data-title=\"Manager Retention Survey - Graph 4\"><\/div>\n<p><script>!function(e,i,n,s){var t=\"InfogramEmbeds\",d=e.getElementsByTagName(\"script\")[0];if(window[t]&&window[t].initialized)window[t].process&&window[t].process();else if(!e.getElementById(n)){var o=e.createElement(\"script\");o.async=1,o.id=n,o.src=\"https:\/\/e.infogram.com\/js\/dist\/embed-loader-min.js\",d.parentNode.insertBefore(o,d)}}(document,0,\"infogram-async\");<\/script><\/p>\n<p>At first, someone could argue that these businesses where the respondents said they received no managerial training don\u2019t offer any <a href=\"https:\/\/www.talentlms.com\/solutions\/employee-training-software\">employee training<\/a> at all. <strong>But, unfortunately (and fortunately), this is not the case.<\/strong><\/p>\n<p>With 78% of respondents saying that their companies offer <a href=\"https:\/\/www.talentlms.com\/solutions\/compliance-training-software\">compliance training<\/a> at frequent intervals, we can reach a bitter conclusion: it\u2019s not that training, in general, is not part of the business culture; These might not be the top reasons why managers or employees leave their jobs, but they definitely have an impact on how satisfied they are with their jobs.<\/p>\n<p>After all, an average of 70% of the managers who contributed to the claims below are thinking of moving to another company.<\/p>\n<h3>Overworking and employee retention:<\/h3>\n<ul>\n<li><strong>68%<\/strong> of respondents say they often work over the agreed hours<\/li>\n<li><strong>68%<\/strong> feel they\u2019re not paid enough for the responsibility<\/li>\n<\/ul>\n<h3>Happiness, isolation, and the retention of managers:<\/h3>\n<ul>\n<li><strong>42%<\/strong> clearly say they felt happier at work before they became managers<\/li>\n<li><strong>43%<\/strong> say they feel isolated at work after they got a managerial position<\/li>\n<\/ul>\n<h3>Need for recognition:<\/h3>\n<ul>\n<li><strong>58%<\/strong> have not received an unexpected gift from their company over the past year, while 48% consider unexpected gifts important or somewhat important<\/li>\n<li><strong>59%<\/strong> have not received unexpected time off from their company over the past year<\/li>\n<li><strong>31%<\/strong> have never received any unexpected time off<\/li>\n<\/ul>\n<p>So, there\u2019s only one solution for any company that\u2019s looking to develop an <a href=\"https:\/\/www.talentlms.com\/blog\/employee-retention-strategies\/\">employee retention plan<\/a>: <strong>ask your managers and employees what they want.<\/strong> They\u2019ll most probably say that they need to be happy and feel recognized at work.<\/p>\n<p>Piece of cake! Sort of.<\/p>\n<h2><strong id=\"Conclusion_Looking_for_strategies_to_reduce_manager_turnover_Focus_on_building_a_workplace_they_ll_love\">Conclusion: Looking for strategies to reduce manager turnover? Focus on building a workplace they&#8217;ll love<\/strong><\/h2>\n<p>Nobody can really define \u201cworkplace happiness\u201d \u2014 mainly because of the vast number of contributing factors that can make an employee happy. <strong>However, one thing\u2019s for sure: it\u2019s all about people.<\/strong><\/p>\n<ul>\n<li>We asked managers why they\u2019re staying at their current company, and it was all about harmonious relationships at work; first with the team they manage, and then with upper management.<\/li>\n<li>We also asked those who\u2019re thinking of leaving what would make them stay, and most of them said that a healthy working environment and a culture based on inclusion would be enough.<\/li>\n<li>But it goes deeper.
